Ainsi, lors de notre dernier sondage r\u00e9alis\u00e9 sur <a href=\"https:\/\/www.linkedin.com\/company\/10900155\/admin\/\" target=\"_blank\" rel=\"noopener noreferrer\">LinkedIn<\/a>, la majorit\u00e9 des personnes sond\u00e9es privil\u00e9gient les soft skills aux hard skills lors de l\u2019\u00e9valuation de leur candidat.\u00a0<\/span><\/p>\n<p><strong>N\u00e9anmoins, toutes les soft skills ne se valent pas et diff\u00e8rent selon le poste vis\u00e9 et l\u2019entreprise.\u00a0<\/strong><\/p>\n<p><span style=\"font-weight: 400;\">Chaque poste poss\u00e8de un set de comp\u00e9tences m\u00e9tiers particulier. Il en va de m\u00eame pour certaines soft skills. Par exemple, un manager devra faire preuve de leadership, de communication et d\u2019intelligence \u00e9motionnelle. Un charg\u00e9 de relation client devra quant \u00e0 lui, privil\u00e9gier la n\u00e9gociation, l\u2019empathie et la r\u00e9solution de probl\u00e8mes.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">L\u2019environnement dans lequel l\u2019entreprise \u00e9volue aura une influence sur la s\u00e9lection des soft skills \u00e0 privil\u00e9gier. D\u00e8s lors, une startup en proie aux \u00e9volutions fr\u00e9quentes d\u2019un march\u00e9 en pleine mutation, gagnera \u00e0 privil\u00e9gier la gestion du stress, la r\u00e9silience et l\u2019adaptabilit\u00e9 chez ses candidats.\u00a0\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Dans cette mesure, les soft skills sont aussi importantes pour performer dans un m\u00e9tier qu\u2019elles le sont pour r\u00e9ussir au sein d\u2019une entreprise. Par cons\u00e9quent, le recruteur devra cerner les soft skills indispensables au candidat pour performer dans ses futures t\u00e2ches mais aussi les traits de savoir-\u00eatre cruciaux pour \u00e9voluer au sein de la structure et les valeurs humaines indispensables pour adopter sa culture.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Avant d\u2019\u00e9valuer les soft skills d\u2019un candidat, le recruteur devra pr\u00e9alablement identifier les soft skills prioritaires pour le poste en question. Afin de prioriser les besoins en termes de soft skills, il demeure essentiel de diff\u00e9rencier les soft skills qui peuvent facilement s\u2019assimiler par l\u2019apprentissage et celles bien souvent inn\u00e9es.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Les soft skills facilement assimilables rel\u00e8vent des comp\u00e9tences humaines ou transversales. Celles-ci concernent les attitudes, les postures et les comportements pratiques, directement applicables sur le terrain.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Les soft skills davantage inn\u00e9es rel\u00e8vent plut\u00f4t de traits de caract\u00e8res. Certes perfectibles, les traits de caract\u00e8re demeurent difficilement modulables. En outre, les soft skills de cette nature sont souvent vagues. Ainsi, l\u2019esprit de curiosit\u00e9, soft skill tr\u00e8s pris\u00e9e des recruteurs, n\u2019en reste pas moins abstraite et donc difficile \u00e0 cerner.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Toutefois, certaines comp\u00e9tences adjacentes peuvent \u00e9merger, cette fois davantage concr\u00e8tes. C\u2019est notamment le cas de la cr\u00e9ativit\u00e9, de l\u2019esprit critique ou de l\u2019innovation, chacune d\u00e9coulant de la curiosit\u00e9. D\u00e8s lors, il devient d\u2019autant plus facile pour le recruteur de mesurer ces comp\u00e9tences palpables.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">\u00c0 cet \u00e9gard, le recruteur devra veiller \u00e0 s\u00e9lectionner uniquement les soft skills pouvant pr\u00e9tendre au travail d\u2019\u00e9valuation, c\u2019est-\u00e0-dire celles relatives \u00e0 des objectifs op\u00e9rationnels concrets.<\/span><\/p>\n<h2><b>Aborder les soft skills selon leur p\u00e9rim\u00e8tre d\u2019application<\/b><\/h2>\n<h3>\u00c0 l\u2019\u00e9chelle du m\u00e9tier<\/h3>\n<p><span style=\"font-weight: 400;\">Tout d\u2019abord, le recruteur devra s\u2019efforcer d\u2019identifier les soft skills de base pour chaque m\u00e9tier, immuable d\u2019une entreprise \u00e0 l\u2019autre. Ces soft skills devront figurer au c\u0153ur de l\u2019\u00e9valuation, en ce qu\u2019elles conditionnent la bonne ex\u00e9cution des t\u00e2ches imparties.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Le recruteur devra donc consulter son \u00e9quipe m\u00e9tier ou le manager concern\u00e9 afin de cartographier les soft skills \u00e9l\u00e9mentaires pour le m\u00e9tier vis\u00e9.<\/span><\/p>\n<h3>\u00c0 l\u2019\u00e9chelle de la structure<\/h3>\n<p><span style=\"font-weight: 400;\">Chaque entit\u00e9 dispose d\u2019une culture qui lui est propre. Cette culture d\u2019entreprise r\u00e9sulte d\u2019un ensemble d\u2019attitudes et de valeurs partag\u00e9es. La culture d\u2019entreprise peut r\u00e9sider dans l\u2019esprit d\u2019initiative et l\u2019audace, quand bien m\u00eame elle peut choisir d\u2019insuffler la rigueur et l\u2019organisation comme valeurs fondamentales. D\u00e8s lors, les soft skills recherch\u00e9es ne seront pas les m\u00eames.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">C\u2019est pourquoi il devient tout aussi important d\u2019int\u00e9grer la culture d\u2019entreprise dans le choix des soft skills prioritaires, afin d\u2019assurer une coh\u00e9rence entre le recrutement et les pratiques dans l\u2019entreprise.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">L\u2019environnement de l\u2019entreprise peut \u00e9galement venir bouleverser l\u2019ordre des priorit\u00e9s des soft skills. En fonction du contexte, certaines soft skills peuvent prendre l\u2019ascendant sur d\u2019autres, comme observ\u00e9 durant la crise sanitaire.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Ainsi, le chambardement des m\u00e9thodes de travail aura r\u00e9v\u00e9l\u00e9 l\u2019\u00e9mergence de nouvelles soft skills, cruciales pour la bonne continuit\u00e9 des op\u00e9rations.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">En cas de fortes turbulences, les recruteurs se tourneront vers des soft skills relatives \u00e0 la gestion du stress ou l\u2019adaptabilit\u00e9.<\/span><\/p>\n<h3>\u00c0 l\u2019\u00e9chelle du candidat<\/h3>\n<p><span style=\"font-weight: 400;\">Les comportements fallacieux seront \u00e0 bannir. Qu\u2019elles soient inn\u00e9es ou acquises, les soft skills r\u00e9sultent d\u2019un engagement volontaire de la part du candidat. Faire rentrer le candidat dans un moule se r\u00e9v\u00e8le bien souvent contre productif.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Il convient donc d\u2019anticiper les aspirations du candidat dans le d\u00e9ploiement et le d\u00e9veloppement des soft skills. Le recruteur devra donc s\u2019assurer d\u2019identifier les soft skills dans lesquelles les candidats s\u2019impliqueront le mieux.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">En outre, le recruteur devra aussi \u00eatre \u00e0 l\u2019\u00e9coute de son candidat. La d\u00e9finition de soft skills pertinentes ne pourra aboutir qu\u2019avec l\u2019implication et l\u2019engagement du candidat.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Ici r\u00e9side l\u2019importance d\u2019individualiser les parcours de recrutement et de prendre en compte les attentes de chaque candidat. Ils seront les plus \u00e0 m\u00eame de d\u00e9finir ce dont ils ont besoin pour se sentir efficaces.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">En outre, les candidats seront bien plac\u00e9s pour identifier certains axes d\u2019am\u00e9lioration \u00e0 leur niveau. Il s\u2019agit l\u00e0 d\u2019\u00e9valuer objectivement les soft skills de votre candidat, pour en mesurer l\u2019ad\u00e9quation avec votre cahier des charges.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Les entretiens d\u2019embauche sont couramment utilis\u00e9s pour cerner la personnalit\u00e9 d\u2019un candidat. Pour les recruteurs, ils repr\u00e9sentent l\u2019occasion de rencontrer ses candidats et d\u2019\u00e9changer avec eux. Au travers de ses r\u00e9ponses, de sa posture et de sa gestuelle, certains recruteurs pr\u00e9tendent pouvoir d\u00e9chiffrer la vraie nature de leur candidat, ou du moins en partie.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Or, beaucoup de recruteurs essuient certaines difficult\u00e9s pour cerner la personnalit\u00e9 de leur candidat tellement les biais sont nombreux.
